目的 分析医务人员的工作状况,心理资本、工作满意度与离职倾向的关系。方法 采用问卷调查法进行数据收集,运用SPSS、AMOS软件进行数据分析。结果 心理资本总体处于较高水平(M=4.44);心理资本及其希望、乐观两维度对工作满意度有显著正向影响(β=0.308~0.516,P<0.01),对离职倾向有显著负向影响(β=-0.227~-0.271,P<0.01);工作满意度在心理资本对离职倾向的负向影响中具有完全中介作用。结论 医务人员心理资本的提升对提高工作满意度、降低离职倾向具有重要作用,提出优化医院内部管理等相关对策建议。 |

Abstract: |
Objective To analyze the working status of medical staffs, and explore the relationship of psychological capital, job satisfaction and turnover intention. Methods Questionnaires survey was used to collect data, and using SPSS, AMOS Software to analyze the dates. Results The overall psychological capital is at high level(M=4.44). Psychological capital, especially hope and optimism, has positive impact on job satisfaction(β=0.308~0.516, P <0.01), and negative impact on turnover intention(β=-0.227~-0.271, P <0.01). Besides, job satisfaction is found to functioning as a mediator between psychological capital and turnover intention. Conclusion Psychological capital plays an important role in influencing medical staffs’ job satisfaction and turnover intention. Besides, countermeasures and suggestions of hospital internal management are proposed. |
