以Z医院为例,基于智力资本和职业承诺的维度,构建了一种护理人员智力资本管理矩阵,将护理人员分为天使员工、雏鸟员工、风险员工、问题员工4种类型,针对不同类型的护理人员,提出不同的管理策略。提供了一种新的护理人员智力资本分析、管理框架,突破了医院从“工具人”“经济人”角度开展的人资管理,将医院发展和护理人员个人发展结合起来,实现了工具理性和价值理性的统一,医院绩效管理和社会责任的统一。 |

| Construction of Nursing Staffs’ Intellectual Capital Management Matrix |

| Through taking Z hospital as an example, and based on the intellectual capital and professional commitment, the staffs’ intellectual capital management matrix is constructed. The nursing staffs are divided into angel staff, juvenile staff, risky staff and problematic staff. Different management strategies are provided for them. The matrix provides a new basic framework to analyze and manage nursing staffs’ intellectual capital, which breaks through traditional hypothesis of “economic man” and “tool man” and brings a harmony of tool ration and purpose ration, as well as hospital performance and social responsibility. |
