基于圣吉模型的医院学习型组织构建实践研究

摘要:
以基于圣吉模型构建医院学习型组织为目的,概述学习型组织理论,研究2004—2009年,在北医三院第二门诊部,采用针对管理层的个人深入访谈、针对普通医务人员的小组焦点访谈、查阅科室相关记录等定性调查方法,了解各阶段的现存问题、建立模型并实施、评价。展示基于圣吉模型的学习型组织的构建、实施方法与途径,展示职工工作满意度、门诊量、外聘员工稳定性、医患关系、科室形象等均有所提高。基于圣吉模型的学习型组织建立适合科室发展,并能更好地指导医院或科室在新医改大形势的环境下得以良好发展。

The Practical Study of Establishing Research-oriented Organizations in Hospital Based on Senge Model

Abstract:
For the purpose of developing the research-oriented organizations in hospitals based on Senge model, its theories were summaried and some practical studies were given. From 2004 to 2009, the study was carried out at the Second Outpatient Department of Peking University Third Hospital, using some qualitative methods including in-dept interviews with management staff, focus-group interviews with medical staff and referring to administrative records, current problems in each stage were known, and then solving models were designed, carried out and thereby evaluated. Through demonstrating means and methods for developing the research-oriented organizations in hospitals based on Senge Model, the levels of staff’s job-satisfaction, outpatient amount, stability of the external staff, doctor-patient relationship and social figure of department were improved. In conclusion, establishing the research-oriented organizations in hospitals based on Senge Model was suitable for the development of department, and also could direct departments or hospitals to advance well in the process of new medical reform program.
