护士长领导行为方式和护士工作满意度关系研究

摘要:
目的 以PM理论为基础,探讨护士长领导行为方式与护士工作满意度之间的关系。方法 问卷(量表)调查法。一般资料问卷和PM量表分别用以调查北京市三家三甲医院36名站护士长的一般情况和PM类型,满意度量表用以调查下属459名护士对于工作的满意度。结果 36名护士长中,10名(27.78%)领导行为方式属于PM型;4名(11.11%)属于pM型;Pm型和pm型各11名(30.56%)。下属护士的满意度方差分析显示,四组差异有显著性(P<0.05),PM组的护士工作满意度与pm组的护士工作满意度差异具有显著性(P<0.05)。结论 护士长领导行为方式与护士工作满意度之间存在相关性,关注两者的相关性并针对性地加以运用,可能能够为实现优质护理服务可持续发展提供独特的、有益的视角和参考依据。

Abstract:
Objective To explore the relationship between head nurses’ leadership and nurses’ job satisfaction based on the PM theory. Methods Using questionnaire (scale) investigation method. General questionnaire and the PM scale were used respectively to investigate the general situations and types of leadership behaviors of 36 head nurses in three Grade III hospitals of Beijing; the satisfaction scale was used to find out job satisfaction of 459 subordinate nurses. Results Among the 36 head nurses, the type of leadership behavior of 10 persons (27.78%) were in PM type; 4 persons (11.11%) were in pM; 11 (30.56%) were in Pm; and pm was the same. Variance analysis of the subordinate nurses’ satisfaction indicated that significant difference of the job satisfaction was held among the four groups(P<0.05), especially between the PM group and pm one (P<0.05). Conclusion There is correlation between the head nurses’ leadership behaviors and the nurses’ job satisfaction. It could offer a special and useful perspective and reference items to realize the sustainable development of excellent quality nursing services by focusing on and using targeted the correlation.
